해양경찰조직의 계층별 리더십의 효과에 관한 연구 : 미국해안경비대를 중심으로
본 연구는 계층별 리더십이 조직효과성에 미치는 영향을 실증적으로 검증함으로 서 우리나라 해양경찰조직에서 상위관리자와 하위관리자 간의 역할분담을 합리화하 는데에 기여하고자 한다. 이를 위하여 직속상관 리더십, 중간관리자 리더십, 최고관 리자 리더십 등을 독립변수로, 직무만족, 내재적만족, 역할명확성, 협동수준, 조직성 과 등을 종속변수로, 응답자의 인구통계학적 속성을 통제변수로 하는 다중회귀모형 을 설정하였다. 본 연구의 분석결과는 다음과 같다. 첫째, 직속상관 리더십의 영향이 가장 큰 효과를 갖는 것으로 나타났다. 특히, 직속상관 리더십은 직무만족, 내재적 만족, 등 조직 내 개인의 심리적 변수에 가장 큰 영향을 미쳤다. 둘째, 중간관리자의 리더십은 역할명확성, 집단 내 협동수준 등에 미치는 영향력이 가장 컸다. 셋째, 최 고관리자의 리더십은 조직전체의 성과에 가장 큰 영향력을 미쳤으며, 개인의 직무만 족에도 상당한 영향을 미치는 것으로 나타났다.
The Impacts of the Leadership at Different Hierarchical Levels on Organizatinoal Effectiveness : A Lesson from the U.S. Coast Guard
The purpose of this study is to examine the impacts of the roles of leaders at different hierarchical levels in organizations. Using the data from the U.S. Coast Guard, we found that, first, the role of supervisors are mainly to enhance and maintain the level of job satisfaction and intrinsic motivation of individual employees. Second, the roles of middle managers tend to promote effective cooperations among employees and enhance the understanding of employees as to organizational goals. Third, the leadership of the executives has the strongest effect on macro level organizational effectiveness, defined as the extent of goal attainment, meaning that the goal attainment of an organization depends largely on the strategic choice of the executives. Lastly, the leadership of the executives also has a strong impact on job satisfaction of individual employees.
